초록

본 연구는 여성 공무원들을 대상으로 하여, 가정 영역으로부터의 사회적 지원인 배우자 지원과 직장 영역의 사회적 지원인 멘터 지원이 직장-가정간 갈등(WIF 및 FIW)에 미치는 영향에 대하여 알아보고, 멘터의 성별에 따라 멘터 지원 유형에 차이가 있는지, 직장-가정간 갈등에 차별적 효과가 있는 지를 고찰하였다. 국내 각 지방의 지자체에 근무하는 기혼 여성들을 대상으로 자료를 수집하고 분석한 결과, 배우자 지원은 FIW 수준을 유의미하게 감소시키는 것으로 나타났으며, 여성 멘터들은 경력 지원보다 심리사회적 지원을 유의하게 더 많이 제공하는 것으로 나타났다. 그리고, 남성 멘터의 경우, 멘터 지원이 WIF를 유의하게 증가시키는 것으로 나타났지만, 여성 멘터의 경우에는 그렇지 않았다. 마지막으로 연구 결과가 직장-가정간 균형에 주는 이사점 및 조직내 여성 멘터가 가지는 의미에 대해 논의하였다.
